An AE at an established company inherits inbound leads, a brand buyers have heard of, a deck that works and a playbook someone else validated. Hitting quota there is a real achievement and a poor predictor of what happens without any of it.
Your first AE has none of those. They build the pitch, find the buyers, discover which objections are real, write the follow-up, and tell you what the product needs to do to close. It is closer to founding than selling.
CVs hide this completely. Two candidates both say 140 percent of quota; one did it with a marketing team behind them and one did it from nothing, and the difference decides your next year.

First sales hire at a small company, early employee numbers, time at companies before they had a brand. The agent finds the shape of the career, not the numbers on it.
It looks for people who write
AEs who post about their own process, share a teardown or publish what they learned losing a deal tend to be the ones who built the playbook rather than followed it.
Outreach that is honest about the mess
The message says there is no pipeline, no marketing, and that they would own the pitch. Candidates who need structure opt out immediately, which is the point.

Usually an AE, and often after the founders have closed the first ten customers themselves. Without founder-led proof that the pitch works, any seller is guessing.
By reading context rather than the number: company stage, whether leads were inbound, how long they stayed. Then your screening questions in the first thread.
For a first hire, startup experience usually wins. Domain knowledge can be learned in a quarter; the instinct to build a pitch from nothing cannot.
